About the Role
Peregrine is seeking a Compensation Lead to design and manage compensation programs, frameworks, and analytics to support company growth. This role is responsible for compensation strategy, job architecture, leveling, compensation cycles, equity programs, and analytics, partnering with various departments to ensure effective compensation practices.
Responsibilities
- Scale the compensation philosophy and framework to support growth from 500 to 1,500+ employees.
- Refine and document a compensation philosophy covering market competitiveness, internal equity, and the roles of base, bonus, and equity.
- Establish principles for market data, peer groups, and geographic positioning, and translate them into repeatable guidelines.
- Design and implement a company-wide job catalog, job families, career tracks, and leveling criteria.
- Reconcile the new job architecture with existing departmental frameworks and drive adoption.
- Establish compensation bands backed by market benchmarks and internal equity principles.
- Manage the merit and compensation review process end-to-end, including planning, modeling, guidelines, and approvals.
- Build promotion, off-cycle adjustment, and retention award processes.
- Partner with Finance to model compensation costs and budgets.
- Develop tools and guidance for recruiters to self-serve compensation inputs for offers.
- Define offer-setting guidelines and manager enablement materials.
- Establish a clear escalation process for compensation exceptions.
- Build compensation metrics and reporting for visibility into market competitiveness, band positioning, and pay equity.
- Own survey participation and benchmarking cadence.
- Conduct recurring pay equity, comp-ratio, and offer-outcome analyses, and provide recommendations.
- Develop the framework for new-hire, promotion, and refresh equity grants.
- Educate employees and managers on equity as part of total compensation.
- Develop market-informed points of view on executive compensation.
- Prepare analyses for leadership and board discussions regarding executive compensation.
Requirements
- Ability to move between strategic design and hands-on execution.
- Effective influencer and listener, able to bridge system design with on-the-ground realities.
- Adaptable and flexible, balancing first principles with best practices and focus on results.
- Ability to partner effectively with recruiters, HRBPs, executives, and board members.
- Experience creating programs and infrastructure from the ground up.
- Ability to improve existing processes as needed.
- Skill in assessing ambiguous situations and determining appropriate solutions.
- Comfortable turning messy data into clean analytical models and translating insights into clear recommendations.
- 7+ years of progressive experience in compensation.
- Direct ownership of compensation strategy, job architecture, and program design.
- Experience building compensation infrastructure through significant headcount growth.
- Deep expertise in equity compensation, market benchmarking, and job leveling.
- Strong command of HR and compensation systems and data.
